Northouse (2016) stated, “Ethical theories that deal with the conduct of leaders are in turn divided into two kinds: theories that stress the consequences of leaders’ actions and those that emphasize the duty or rules governing leaders’ actions” (p. 333). Case 13.2: How Safe Is Safe?
Perfect Plastics Incorporated (PPI) is a small injection molding plastics company that employs 50 people. The company is 10 years old, has a healthy balance sheet, and does about $4 million a year in sales. The company has a good safety record, and the insurance company that has PPI’s liability policy has not had to pay any claims to employees for several years. There have been no major injuries of any kind since the company began.
Tom Griffin, the owner, takes great pride in the interior design and working conditions at PPI. He describes the interior of the plant as being like a hospital compared with his competitors. Order, efficiency, and cleanliness are top priorities at PPI. It is a remarkably well-organized manufacturing company.
PPI has a unique approach to guaranteeing safe working conditions. Each year, management brings in outside consultants from the insurance industry and the Occupational Safety and Health Administration (OSHA) to audit the plant for unsafe conditions. Each year, the inspections reveal a variety of concerns, which are then addressed through new equipment, repairs, and changed work-flow designs. Although the inspectors continue to find opportunities for improvement, the overall safety improves each year.
The attorneys for PPI are very opposed to the company’s approach to safety. The lawyers are vehemently against the procedure of having outside auditors. If a lawsuit were to be brought against PPI, the attorneys argue that any previous issues could be used as evidence of a historical pattern and knowledge of unsafe conditions. In effect, the audits that PPI conducts voluntarily could be used by plaintiffs to strengthen a case against the company.
The president and management recognize the potential downside of outside audits, but they point out that the periodic reviews are critical to the ongoing improvement of the safety of everyone in the plant. The purpose of the audits is to make the shop a secure place, and that is what has occurred. Management also points out that PPI employees have responded positively to the audits and to the changes that result.

The first article, "Challenging 'Resistance to Change'", illustrates a mental model that is generally accepted by all classes but will cause the company to fall into chaos, inefficiency and affect the success of the change: the idea that there is resistance to change and that managers must overcome it. However, this model affects the understanding of change dynamics. Because change is complicated, one should not think about it simply. Managers should consider more comprehensively. The author also proposed the possibility of replacement. This mental model should be abandoned and a more useful dynamic change model should be considered.

The second article, "Resistance to Change: The Rest of the Story", proposes that resistance has two sides and emphasizes the positive side. At the same time, the author proposes that if the change agent contributes resistance through their own actions and inactions, then this resistance may become a help in the change. In this regard, the author also expanded this idea by analyzing relevant cases.

In the third reading, "An affect-based model of recipients' responses to organizational change events", the author focuses on the experience and reflection of change recipients, rather than the actions of change agents. All along, people think that the receiver of change is in a passive position to face the change. However, the affect-based model is proposed here, how to organize the change through the reaction of the receiver of the change in the active position. In the article, the author divides the receiver's response into different types, and the resistance of change is one of them. Meanwhile, the first step in the success of change is to shorten the psychological gap between change recipients and change.

These three articles discuss the resistance of change from different dimensions and angles. And the biggest feeling I get from it is that change is to ring out the old and ring in the new. Whether it is a change agent or a change recipient, one should not understand the change in accordance with the inherent public thinking. Changes are complex, dynamic, and continuous, and every change is associated. Change is not an individual action, but an organized group activity. Before the change, change yourself.



2. "Challenging 'Resistance to Change’” examines the origin and development of the concept: 'resistance to change'. It traces the emergence of this mental model and describes the unusual things which make the phrase much more accepted than it should have been. It shows that this term has gone through a transformation from a systems concept to a psychological one. In the end, the author discusses that labeling difficulties as resistance to change would impede the change. The author thinks organizational change is complex and requires dynamic consideration.

'Resistance to Change: The Rest of the Story’ proposes change agents contribute to the occurrence of resistance and resistance might be restructured and can be a resource of change. The author expands the idea with providing analysis of multiple approaches for change agents to positively contribute, for e.g. breakdowns the communication process into components and examines the potential effect to the changes. 

'An affect-based model of recipients' responses to organizational change events’ highlights the change recipients as active roles playing in organizational changes. The author builds models which distinguish organizational change categories by dimensions of valence and activation, and concludes the predictors to the responses of change events. This provides a very different perspective of how the changes develop and the response according to the changes. One implication is that change agents should appreciate recipients’ activated response instead of downplay them. The second implication is managing change should be taken into consideration especially between stages of change.

Key insights:  I would now take change as a process of interaction of multiple parties. Previously I thought change is made by leadership and employees should follow. In fact, every element that is affected by the change is also leading the change, sometimes in a positive way. The change makers shouldn’t simply take the resistance of change recipients as obstacles but consider dynamically how the whole system is affected.


3. The first reading “Challenging ‘Resistance to Change’” reviewed the origin and development process of the generally accepted model of “managers must overcome resistance to change”. The author believes that this belief confuses the understanding of the change dynamics. It has led to various inefficient behaviors in the organization over the past 30 years. Therefore, the author recommends abandoning this useless framework for change management.

        The second reading “Resistance to Change: The Rest of the Story” reexamined the concept of resistance to change and its role in organizational change. The author believes this view is biased because it does not consider that resistance may be the behavior and communication of change subjects to change recipients. Recommendations are made for reorganization resistance, which is focusing on doing things for change recipients rather than agents.

        The third reading “An affect-based model of recipients' responses to organizational change events” emphasized the central and positive role played by the recipient in organizational change. Their reaction attitude can affect the progress and even the success of changes. There are four types of reactions: change resistance, change proactivity, change disengagement, and change acceptance. The most important way to promote change is to narrow the psychological distance between change recipients and change.

  I got 3 key insights from these readings:

It is managers who need the most change to overcome resistance. Managers must understand the change from the perspective of their employees.
When people perceive themselves as being treated or treated fairly, they develop relationships and behaviors associated with successful change and vice versa.
By gaining the emotional identity of change recipients, one can implement change more effectively and make it more meaningful.

The goal of this assignment is twofold: (1) to explore attitudes about ethics and morality and (2) to determine the role various media play in morality. The overarching purpose of this assignment is for you to demonstrate that it can gather, synthesize and present findings to create an evidence-supported “convincing” argument. Because you are studying a topic that resonates with your own experience and views, you must work to set aside your own biases. Be careful not to “pollute” your research subjects’ responses with your own point of view. 

You should consider both secondary and primary research as part of this assignment (you may not rely on the Internet alone for secondary sources – make use of Galileo and/or Henderson Library sources – I will be looking for peer reviewed articles and scholarly books to be cited in your paper). What articles or studies can you find that deal with this topic in a scholarly manner (meaning the evidence and research is cited)? You will need to consult a minimum of six secondary sources (more will make the project stronger) that are peer reviewed or scholarly books. News articles do not count. You may have more sources if you have news articles, or information from the Internet. You can use the articles that I have given you in class. Your primary research should consist of qualitative interviews, and a minimum of five should be conducted.

Qualitative interviews will help explain “why.” These are interviews that last a half hour to 45 minutes and ask questions that encourage the interviewee to talk about his or her rationale for acting in a certain way or believing certain things. You should record these, then go back and listen to them so you can cite relevant statements.

Be careful not to prompt your interviewee in certain directions regarding the topic – don’t give them your answer or opinion; see what what develops from the interview. Simply ask neutrally worded questions. Do not ask Yes or No questions. Phrase questions that encourage the interviewee to explain his/her views. You will summarize your findings in a 12-page paper (this doesn’t include your title page, abstract, question or references). You will need to include with the paper: a title page, an abstract, an APA-style bibliography, and a list of the interview questions.

You will need an introduction, a review of the literature, a summary of findings, and a discussion/conclusion section. I expect the summary of findings to be the longest section of your paper

Introduction - Should be 1 to 2 pages where you set up the purpose of the paper. Tell me why you are studying the ethical issue you are studying and why it is important area to study. Tell my why I should care about the issue. Have a purpose statement to set up the paper. Everything should relate to the purpose statement. 
Literature Review - Should be 4 - 5 pages where you talk about the previous peer reviewed literature you found. You have to have six scholarly sources. So look up your topic in Galileo and find what others have written about it. Look at Media Ethics journals to find out how other scholars have investigated your topic. 
Summary of Findings - Should be 5 to 7 pages. This is where you will summarize the findings of the interviews you did. I mentioned before, and I will say it again, do not just list what people said. Synthesis the responses. Tell me how all the people agree with one question, but they differed in other areas. You may use direct quotes from the interview subject, but only if they are really good direct quote. You should not have more than 1 direct quote per page. The rest should be paraphrasing. 
Discussion and Conclusion - Should be 2 to 3 pages. This is where you explained how your research ties to the previous literature you found, and more importantly, your purpose of your paper. Tell me what is important about the findings, and how it relates to other research. 
Reference List - Please have a reference list which includes both the research articles you used as well as the people you interviewed. I need contact interview for each subject. Do not put them in the paper. Just refer to them as Person A, Person B, etc. Let me know in the reference who is who in the paper. 
Appendix - Please give me a list of the questions you asked the participants. 
Hints: When writing up your findings, I want you to demonstrate both synthesis and analysis. Don’t tell me that Person A said this and then Person B said that. You need to look for patterns and you need to summarize your results thematically across participants and you need to provide examples in the form of direct quotes from your participants. However, I want the quotes to be illustrations for the themes that you identify, and I don’t want direct quote after direct quote after direct quote. Generally, the direct quotes should be two or three sentences. If you use a larger quote, it must be a very, very good quote.You can use one direct quote every page at most. My suggest is paraphrase most, with direct quotes sparingly. 

Here are some possible questions. Modify these or create others that are appropriate based on the interviewees’ answers. Each interview should be about 30 minutes, so you will have to think of other questions that pertain to your topic.
